"5+ years of Amazon Ads experience required."
I see this line in most job posts. Our data says it filters out the wrong people.
We compared screening scores with years of Amazon Ads experience. Candidates with 2 to 4 years scored 70%+ at a rate of 25%. Candidates with 6 to 9 years did it at 18%.
Between 2 and 9 years, experience barely moved the score.
Years tell you how long someone has been in the console. Not what they did there. Six years of pulling reports at a big agency is not six years of making decisions.
So write the job post around what the person must do: own the account, set the targets, run DSP. Then test for that. You will see more good candidates, and you will pay for skill, not time served.
