At Pare, we are constantly refining how we identify and place Amazon Ads talent. We recently analyzed 200+ candidates from previous weeks who made it through our Round 1 screening to understand performance gaps and improve both our evaluation systems and client outcomes. The goal is simple. Stronger screening leads to stronger client performance.

The data showed a clear capability gap. The average score was 58 out of 100, while our interview threshold is 75. Fewer than 15% crossed 70. This confirms that the issue is not excessive filtering. It is a genuine senior-level skill gap in the market.

The biggest weakness was performance diagnosis under pressure. Over 60% could mention bids or negatives, but struggled to logically separate CPC issues from CVR issues, pricing problems, structural inefficiencies, or traffic quality concerns. Very few demonstrated structured problem solving before suggesting changes.

Strategic attribution thinking was another major separator. Around 45% showed limited understanding of how campaigns interact across the funnel. Most responses were last click focused. Very few discussed incrementality, sequencing, assisted conversions, or budget allocation based on contribution rather than just ROAS.

Surface level optimization dominated answers. Many defaulted to reducing bids without discussing buy box ownership, retail readiness, competitive positioning, or volume vs efficiency. Tactical familiarity was common. Revenue ownership mindset was rare.

Communication clarity significantly influenced outcomes. A noticeable percentage of candidates lost points due to unclear structure, rambling explanations, or contradictory reasoning. Senior client facing roles require structured thinking and executive-ready communication.

Based on this analysis, we are strengthening our internal scoring systems, refining our evaluation logic, and continuously improving our backend tools. The objective is not just to screen harder, but to consistently deliver commercially mature Amazon Ads operators who think like revenue owners, not just campaign managers.
